An insight of Work-life Balance Practices in Pharmaceutical Companies

ABSTRACT:
In today’s highly competitive business world, the capability to attain work-life balance has become more complicated. Developing a healthy work-life balance benefits employees' relationships and general health, but it can also boost productivity at work. Work-life balance is the pharmaceutical industry's current special concern. While striving for success and advancement at work, employees also want to make time for their families and hobbies. Employers have realised that finding a balance between these two extremes is crucial to preventing employee burnout. As a result, they are implementing work-life balance plans, strategies, and policies to boost staff morale, motivation, and productivity. Work-life policies help employees stay with the company longer and lower absenteeism. The study articulates the various issues and initiatives related to work-life balance concerning the pharmaceutical companies. In the recent times, the pharmaceutical sector has experienced boom and has generated significant levels of employment. This sector is driven by intense competition for higher levels of productivity and thereby creating pressure on the employees to continuously enhance their performance levels. This has resulted in the employees experiencing high level of stress due to conflicting interest of work and personal life. This has thrown up the need for extensive research in the area and to identify the factors leading to work-life imbalance and the current status of organisational practices to deal with this fact in the pharmaceutical sector.

INTRODUCTION:
The concept of work-life balance was initially conceptualised by the UK in the late 1970s. It describes an individual's capacity to sustain a sense of balance among personal and professional responsibilities. Over time, the term evolved into "work-life balance," recognizing that people must manage a variety of commitments in both their professional and personal lives, including family responsibilities, in order to achieve a wide range of goals. However, a clear definition of "work-life balance (WLB)" has remained elusive. Despite inconsistencies in its definition, much of the literature defines work-life balance as either the absence of conflict between work and personal life or the lack of work-life spill over13. It refers to the shared goal of employers and employees to find equilibrium between professional and personal responsibilities. Work-life conflict, often seen as a significant source of workplace stress, arises when the demands of work and personal life become overwhelming, makes it difficult to manage one responsibility without compromising the other16.
Work-life balance specifies an employee to effectively foster both the individual and the work life. Organizations foster this balance through various activities and organizational cultures30. Personal life encompasses aspects such as family, friendships, health, and other individual interests. Research also suggests that managing a hale and hearty work-life plays a crucial role in tumbling employees’ objective to depart from their work10. Moreover, employees experience higher work contentment when they can balance their personal and work lives, dedicating adequate time and energy to both sides34.
The pharmaceutical industry is a key sector, marked by stringent regulations, intense competition, a need for high-quality products, rapid technological advancements, ongoing research and development, and expansion into new markets. The nature of the industry and its social responsibility lead to exceptionally high work demands. Shifts in demographic, social, technological, and economic factors can create job-related pressure and stress, as businesses must adapt swiftly and efficiently to these changes. Maintaining work-life balance is essential despite these pressures, and workforce resilience is crucial in managing the stress and anxiety that arise from challenges in both personal and professional life.18
Pharmaceutical workers often strive for an improved quality of life, which leads to increased conflict between their professional and personal lives5. As a result, one of the most significant challenges in the pharmaceutical industry is achieving a healthy work-life balance. With women becoming key members of the future workforce and consumer base, and as families evolve from having a single breadwinner to both parents working; maintaining work-life balance has become even more difficult23. Work-life balance initiatives introduced by organizations that show genuine concern for employee well-being are known to enhance an employee's perception of their employer. This issue has emerged in response to socio-economic and demographic shifts that have led to a more diverse workforce with varied family structures and work arrangements.
Employers can utilize the insights from this study to identify the most effective strategies for improving productivity through enhanced employee performance, especially among both experienced and newly graduated pharmaceutical employees.
REVIEW OF LITERATURE:
This study presents an extensive review of literature on how work-life balance impacts employee performance in the pharmaceutical industry. Adnan Bataineh2 explored the relationships between employee performance, happiness, and work-life balance in Jordan's pharmaceutical sector. The outcome of the study identified that happiness and work-life balance optimistically and considerably influence on the employee’s efficiency, while job satisfaction did not have a noticeable impact. These findings have important implications for Jordan's pharmaceutical industry. Mas-Machuca et al.22 examined the connections between job satisfaction, organizational pride, work-life balance, and job autonomy. Both employer and employee support were considered when evaluating work-life balance. The study confirmed the theories about the positive impact of employer autonomy and work-life balance support on employees' assistance with colleagues' work-life balance.1 Additionally, a positive relationship was found between work-life balance and organizational pride, which in turn was linked to job satisfaction. Kumari18 aimed to identify the key elements of resilience capacity and its relationship with work-life balance. Their findings showed a positive association between work-life balance and resilience capacity.
An individual with good potential aspires to work for a respectable organisation or firm and adheres to the work-life balance concept.11 The endeavour to have a harmonious life in relation to work-life balance is reflected in an individual's allocation of time and energy between work and personal pursuits.4 The crucial success variables that influence workers' work-life balance in pharmaceutical organisations have been highlighted by Khatri16. The findings of the discriminant analysis indicated that the three most important success variables for attaining a favourable work-life balance were working from home, day-care centres, and vacation days. A 'Z Score' of 3.507 is also available, which might be useful in classifying or identifying certain pharmaceutical company personnel into one of the two a-priori categories. The elements impacting pharmaceutical sales staff members' work engagement in pharmaceutical businesses were investigated using factor analysis.27 The frequency and effectiveness of training, marketing assistance, employee perceptions of job stability, incentives, performance rewards, and the possibility of advancement are among the variables assessed. The study's findings showed that work-life balance was seen as the least important element and job stability as the most important. The study offered a validated instrument to assess the pharmaceutical sales workforce's assessment of the critical elements affecting job performance6.
A study by Wolor38 demonstrated that work-life balance has a positive and significant effect on employee performance. The authors further summarized the challenges millennials face in achieving work-life balance in two key ways. First, millennials prefer a balance between work and flexible hours to align with their lifestyle. Second, they may feel anxiety and a sense of threat to their careers if they take time off for family obligations, as this could mean sacrificing income or promotion opportunities. As a result, employees often resist work-life balance policies in the absence of employer support.12 While many companies recognize the importance of work-life balance for Millennials and Generation Z and express support, many still fail to take meaningful action in implementing work-life balance initiatives7. 15 identified the factors influencing work-life balance for employees at Cipla Pharmaceuticals. The findings indicated that work-life balance plays a significant role, as employees aim to lead stress-free and fulfilling lives by managing both their personal and professional responsibilities.14
Waworuntu37 conducted a thorough analysis of the influence of job satisfaction and work-life balance on the performance of millennials and Generation Z. Their research found that both work-life balance and job satisfaction positively impact the performance of these two generations. Additionally, Generation Z tends to have more idealistic views regarding work and career development. To achieve a balanced work-life dynamic, millennials and Gen Z prioritize career opportunities, a supportive work environment, and understanding supervisors. In a 2023 study, Isa and Indrayati explored how work-family conflict affects work-life balance, productivity, and overall employee performance, incorporating work-life balance as an intervening variable. The study revealed that work-family conflict had a significant negative impact on both work-life balance and employee performance. Conversely, work-life balance showed a positive and meaningful effect on employee performance21. Furthermore, work-family conflict adversely influenced employee performance by disrupting work-life balance. These findings highlight the need for further research on work-life balance and the effectiveness of organizational initiatives aimed at improving employee performance25.
OBJECTIVES OF THE STUDY:
The study's primary goal is to:
· Identify the challenges related to work-life balance faced by employees in the pharmaceutical industry.
· Review the initiatives that companies can undertake to support employees in managing work-life balance.
WORK-LIFE BALANCE CHALLENGES:
Human resources are essential to the success of pharmaceutical companies as an organisation. Thus, the organisation must at the very least give its employee’s operational toolkits. The idea of organisational support, which represents a value exchange between the employer and employee and is frequently viewed by the latter as normative resources for optimal job performance, serves as the foundation for this.20 These resources consist of instruction, assistance with marketing, and employee perceptions of job stability, incentives, performance rewards, and the possibility of advancement.3
On the other hand, it is implicitly expected that employees working in pharmaceutical operations will have access to things like work-life balance, low levels of stress at work, better career opportunities, and supportive work environments. Some of the challenges faced by the employees are:19,26
1. Unrealistic demands: The pressures from both personal life and the workplace can quickly escalate to overwhelming levels. Key stressors include excessive work demands, commitments that intrude on personal time—such as weekend meetings—and the constant overload of technology. Personal responsibilities, like spending time with family and friends, can also reduce the time available for focused work, increasing overall pressure. To manage these challenges effectively, it is essential to have a clear understanding of one’s goals, both in personal life and at work.
2. Multitasking and Procrastination: Although multitasking is sometimes seen as effortless, it can be draining and reduce the amount of time that can be spent on a particular work or project. To do better work, it is preferable to finish a project before starting the next. Ignoring deadlines and commitments might result in a backlog of work that is later difficult to complete. Professional work is demanding, yet procrastinating can lead to more stress29.
3. Distractions: It's common to get distracted while working. Frequently checking messages or social media, making unnecessary phone calls, or letting unrelated thoughts take over can disrupt focus and waste more time than anticipated. Although many people are used to constantly using their phones, keeping them out of sight during work can help improve efficiency and enable tasks to be completed more quickly.
4. Lack of attention for health: While balancing work and personal obligations, health and nutrition are frequently neglected. Both mental and physical well-being is crucial, and a degraded state of health can have an impact on one’s life and career. Ensuring adequate diet and sleep is preferable to dealing with health issues, which can take more time.
5. Lack of a scheduling: It can be challenging to live without one. If someone has a timetable for the entire week or day, it will be simpler for them to stay focused on the current work at hand and create time for additional responsibilities31. Organising ahead of time, taking notes, writing things down, and creating a to-do list could all aid in finishing chores more rapidly and methodically. Things can occasionally become chaotic and overwhelming in the absence of a fixed schedule.
6. No breaks: It's important to stop, think about the upcoming day, and gather yourself. While balancing your career, life, and studies may seem like a never-ending task, it's important to recognise your progress and identity by taking both brief and long breaks. It might not be simple to find free time, but it should be mandatory. Mindfulness or breathing techniques for five minutes might be quite helpful. Studies have shown that one advantage of mindfulness in the workplace is that it builds resilience.
7. Lack of support from Employer: Lack of support from the workplace can occasionally cause problems balancing work and personal obligations. These circumstances should be handled maturely. It's imperative that you choose a career opportunity that will allow an individual to balance work and personal life, and notify the employers.
8. Unsupportive relationships: Individuals may feel alone in a challenging and unproductive work environment caused by aversive behaviour, unsupportive relationships at work, or not receiving credit. Frustration and sadness can result from unsupportive relationships at home where people don't look out for one another or take into account the demands of others.
9. Lack of skills: Professional and life skills involve overcoming challenges and adopting the mindset and behaviors needed to navigate them. Lacking certain skills can lead to significant stress. When an individual recognizes deficiencies in areas such as confidence, communication, or practical abilities, it’s important to take proactive steps to improve those skills.
In today’s fast-paced world, acquiring professional experience and skills is just as important as education. Equally, it’s essential to carve out time for personal life. There is a well-documented link between mental health and social interaction. Therefore, engaging in face-to-face conversations and connections can significantly reduce the risk of mental health issues such as anxiety and depression.
Work-Life Balance Initiatives:
The various initiatives that can be adopted by the pharmaceutical companies to their employees in increasing their productivity and organisational performance are36:
1. Appropriate Planning: Another effective strategy for maintaining a healthy work-life balance is planning daily work tasks in advance. This approach helps individuals prioritize their activities based on task importance, ensuring more focused and efficient effort. By adhering to a well-structured plan, employees can save a significant amount of time, which can then be used for relaxation, self-care, or focusing on personal interests outside of work.
2. Taking Time Off: Taking a break from work from time to time can assist manage stress. A person's body is not meant to function for extended periods of time at a time. Here, physical activities like a quick walk or some desk exercises might be quite beneficial. These little pauses will improve your work-related agility and aid in your fatigue recovery. Encouragement of employees to volunteer for charitable organisations aids in their social commitment and stress relief. Additionally, this supports an organization's CSR, or corporate social responsibility, programmes.
3. Promoting a Healthy Lifestyle: Maintaining a healthy lifestyle plays a crucial role in helping employees achieve a balanced work-life dynamic. For any organization, healthy employees are invaluable assets—akin to jewels in a crown. When individuals struggle with work-life imbalance, it often leads to both physical and mental health issues, which in turn can negatively impact their productivity. By promoting wellness and encouraging healthy habits among staff, employers can help mitigate these health challenges. Good physical health enhances energy levels, while a calm and stress-free mind improves focus and emotional well-being. Together, these factors contribute to greater success in both personal and professional spheres. Adopting a healthy lifestyle also serves as an effective strategy for managing and reducing stress.
4. Promoting No Work After Work Hours: To meet pressing deadlines, employees often continue working after office hours, bringing tasks home with them. This constant work pressure makes it difficult for them to mentally disconnect from their job responsibilities. Working during late hours can disrupt sleep patterns, leading to fatigue and reduced overall well-being. Additionally, it can negatively impact their social life, which is important for maintaining a healthy and positive mindset. Employers can help prevent these issues by enforcing a strict "No Work at Home" policy, encouraging employees to complete their responsibilities during designated work hours and maintain a clear boundary between work and personal life.
5. Employee Assistance Programme: Finding the ideal balance between one's personal and professional lives is a never-ending challenge. Trained experts are made available to employees and their immediate family members through employee support programmes. These professionals can assist clients in overcoming challenges like substance misuse, marital troubles, financial hardship, stress at work, and more.
6. Flexible Work Schedule: Maintaining a healthy work-life balance is nearly impossible when there is no personal time left after work. In such cases, a flexible work schedule becomes essential. Employees with flexible hours are better equipped to manage both their personal and professional lives effectively. This flexibility can also enhance job performance, as it provides a new way to handle stress. Effective time management plays a vital role in achieving a balanced life, but many individuals often neglect this aspect. As a result, they end the day feeling overwhelmed and unable to focus on them. It is therefore important to establish a well-organized daily routine to ensure that both work responsibilities and personal time are properly managed.
7. Creative Time Off: Google is a wonderful example of a company that values the creativity of its workers. As part of Google's "Innovative Time Off" policy, engineers are permitted to take one day, or 20% of their workweek, off. As long as the project is related to their existing position, they are free to choose. If you lack the means to put such a strategy into place, you can still encourage creativity. Look at ways to provide your staff with time for projects they are interested in working on outside of work hours.
8. Maternity and Paternity Leaves: Everyone has the right to savour this moment, as the happiness of parenthood is something that cannot be overlooked. But this happiness also comes with a lot of obligations, to which nobody is exempt, and this could make juggling work and life difficult. Therefore, you might prepare to implement maternity and paternity leave policies for all of your employees in order to address this problem. Not only will this directly assist your staff, but it will also greatly improve the perception of your business.
9. Child Care Facilities: The majority of parents who have children younger than five years old find it difficult to balance their obligations. When both parents work and must pick between their personal and professional lives, this gets even more challenging. And this could have a negative impact on their job, sometimes preventing them from moving forward. Since you may not want this to ever happen to your workers as a responsible employer, you might arrange to set up child care facilities on the premises or at a nearby location.
10. Unpaid Leave for Personal Purposes: Unpredictability is a part of life. You could eventually wish to provide unpaid time off to staff members so they can attend to personal matters. A personal tragedy, family crises, or other illnesses could be the cause.
11. Team-Building Activities: Creating a collaborative environment to accomplish a shared objective is the essence of team-building. It can be a very powerful tool for strengthening bonds between people. Nonetheless, a lot of people are unaware of the advantages team building can have for work-life balance. These days, working remotely is common, and teamwork and communication are essential. Organising enjoyable team-building exercises is one of the finest methods to improve work-life balance. Even though it might not be feasible to have everyone together, you can frequently plan activities or occasions that encourage collaboration among team members.
CONCLUSION:
In the dynamic and demanding field like pharmaceutical industry, adequate work-life balance initiatives are crucial. The study found that employees' work-life balance in the pharmaceutical business is highly impacted by family, organisational, and person-related issues. Research indicates that organisations needed to take more steps to improve the conditions so that they could manage their work-life balance more successfully. These included things like work schedules, physical health, the workplace environment, emergency leave, and leave policies, as these were the main things that were causing the imbalance in their work-life.
Work-life policies are viewed as socially and employee-friendly tactics of a forward-thinking company. Thus, these kinds of work-life balance policies ought to be compared to those in other sectors of the economy. More empirical research is needed to create and execute efficient HR strategies that will help pharmaceutical industry employees better adapt to their specific work environments and maintain a work-life balance.
